Electronic Human Resource Management and Organizational Performance of North-Western Nigerian Federal Universities: A Moderating Effect of Digital Literacy

Abstract
The purpose of this study is to empirically examine how electronic human resource management affects organizational performance of North-Western Nigerian Federal Universities. The research hinged on Technology Acceptance Model and Resource-based View Theories. The study adopts a descriptive cross-sectional survey research design. The study collected a total sample size of 448 respondents from employees of university includes Deans of Faculty, Heads of Departments, lecturers, and non-academic staff. The data are analysed using Partial Least Squares Structural Equation Modelling (PLS-SEM), which is suitable for predictive analysis and theory extension in emerging research contexts. The findings revealed that for the direct relationship, digital literacy, electronic compensation and electronic learning have positive and significant influence on organizational performance. While digital literacy moderates the relationship between electronic compensation and organizational performance. In contrast digital literacy does not moderate the relationship between electronic learning and organizational performance. Therefore, it is recommended that Federal Universities in North-Western Nigeria should strengthen employees’ digital literacy through continuous digital skills training and capacity-building programmes to enhance effective technology use and improve organizational performance.
